A practical guide to spotting cognitive demands before they become workplace hazards
Every job carries risks, but not all hazards are visible. Alongside physical hazards such as lifting, slips or equipment use, many roles include cognitive demands. Evaluating these demands helps organizations understand where pressure points exist, support workers, and make better decisions about training, accommodation and risk control.
What are cognitive demands?
Cognitive demands are the thinking, attention, communication and sensory requirements built into a job such as concentration, memory, time pressures, social interactions and general workplace stressors. These demands may also include decision-making, multi-tasking, reading cues from people or environments, managing interruptions, following complex instructions, and responding to unexpected situations.
Understanding cognitive demands is not about labelling a job as “easy” or “hard.” It is about documenting what the work actually requires so employers, supervisors, workers, health professionals and return-to-work partners can have clearer, more objective conversations.
What is a cognitive demands analysis?
A Cognitive Demands Analysis, or CDA, is a structured process that identifies the cognitive requirements of a job’s essential duties. A CDA can support return-to-work and stay-at-work planning by helping match a worker’s abilities with the demands of the job, and by identifying where further ergonomic or psychological assessment may be useful.
A CDA:
- Provides information for orientation and training.
- Enhances human resources job descriptions.
- Supports the wellbeing of workers.
Evaluating cognitive demands in the workplace
A CDA is usually completed by a trained evaluator working alongside the people who know the job best.
The evaluator begins by identifying the essential duties of the job and the workflow connected to each task. A CDA is a structured process for documenting requirements such as concentration, memory, time pressures, social interactions and general workplace stressors. This creates a clearer picture of what the role requires and where cognitive risks may arise.
Next, they assess how often and how intensely these demands occur. They consider whether the job requires sustained attention, complex decision-making, frequent interruptions, urgent responses, emotionally difficult interactions, high-volume communication or work where errors could have serious consequences. Looking at both frequency and impact helps prioritize the demands that need closer attention.
Next, they validate the findings with people who understand the work. A practical evaluation may include interviews with workers and supervisors, job shadowing, review of procedures and incident data, and consultation with the joint health and safety committee (JHSC) or health and safety representative (HSR).
Finally, once the cognitive demands are understood, they identify controls and supports. These may include clearer procedures, workload adjustments, communication supports, additional supervision, training, modified duties, environmental changes or referral for further ergonomic or psychological assessment.
It’s best to revisit the analysis when the job changes, new hazards are reported or controls are no longer effective.
